Kurzbiographie

Kirsten Thommes ist seit April 2018 Professorin für Organizational Behavior an der Universität Paderborn. Zuvor studierte sie BWL an der Phillips Universität Marburg, promovierte an der Friedrich Schiller Universität Jena und war als Post-Doc an der Radboud Universität Nijmegen und der RWTH Aachen beschäftigt.

 

Forschung

Teamarbeit & Teamwork

Im diesem Forschungsbereich verfolgen wir zum einen das Projekt PredicTeams, welches in Kooperation mit Unternehmen des Technologieclusters it's OWL stattfindet  und ein weiteres rein unversitäres Forschungsprojekt. 

PredicTeams hat das Ziel, ein praxisorientiertes Framework für ein prädiktives Kompetenzmanagement für agile Teams zu entwickeln, das Unternehmen in die Lage versetzt, den Übergang zu agiler Teamarbeit in digitalen Arbeitswelten zu bewältigen.

Bei dem rein universitären Forschungsprojekt zum Thema Teamwork geht es darum inwieweit Heterogenität von Teammitgliedern die Teamperformance beeinflusst und insbesondere auch, welche Arten von Heterogenität auf Teamleistung einen Einfluss haben.

Organizational Behavior & Organisationale Identität

In diesem Forschungsbereich verfolgen wir derzeit ein  Projekt, wobei wir  nach den spezifischen Bausteinen einer organisationalen Identität suchen. Das Projekt ist dabei sowohl qualitativ als auch quantitativ empirisch ausgerichtet und findet in Zusammenarbeit mit den Betrieben aus den Unternehmensclustern in Schwarzwald und in Glashütte statt. 

Mensch-Maschine Interaktion

In diesem Forschungsbereich werden zum derzeitigen Zeitpunkt die drei Projekte Orient, KIAM und EcoDrive verfolgt: 

Im Rahmen des Orient-Projektes erforschen wir im Rahmen eines großen Forschungskonsortiums die Einführung neuer Technologien und das Lernen neuer Fähigkeiten („Orientierung“) für eine effektive Nutzung der Technologien im Sinne einer Co-Kreation im Bereich der Pflege verbessert werden kann. Insbesondere soll dabei die Nutzung von Pflegerobotern betrachtet werden. Während die Zusammenarbeit mit Stakeholdern der Pflegebranche  innerhalb des Forschungsprojektes immer wieder stattfindet, arbeiten wir in diesem Projekt nicht mit festen Partnern aus der Praxis zusammen. 

Das Ziel des KIAM Projektes ist ein regionales Kompetenzzentrum „KI in der Arbeitswelt des industriellen Mittelstands“ (KIAM). Es soll als Anlaufstelle fungieren für Unternehmen und alle weiteren Akteure der industriellen Arbeitswelt dienen. Dieses Projekt findet im Rahmen des Technologieclusters it's OWL mit Partnern aus der Praxis statt. 

Im Rahmen des EcoDrive Projektes erforschen wir mit Feldexperimenten an Berufskraftfahrern, wie Unternehmer Telematik Systeme einsetzen müssen um möglichst effizient, effektiv und nachhaltig eine Verbesserung des Fahrverhaltens zu erzielen. Das Projektes findet in Zusammenarbeit mit festen Partnern aus der Praxis statt. 

Im Rahmen des for Diffusion of Quality AI Projektes​​​​​​​untersuchen wir  als multidisziplinäres und internationales Team unter der Leitung des Lehrstuhls von Prof. Grieß die Faktoren, die die Verbreitung, Akzeptanz und Qualität von KI bestimmen sowie deren Auswirkungen auf die Gesellschaft. Die Forshung unserers Lehrsthuhls fokussiert  sich dabei insbesondere auf den Breich der Human-Machine Interaktion.

In this paper, we apply imprinting theory to examine how institutional transformation substantially influences perceptions of corruption that we argue to be incorporated to a varying extent in organizations founded in that period. For this purpose, we compare the effect of a sudden shock (dissolution of the Soviet Union) on the managers' present perceptions to that of a steady transition (EU accession). We consult the 5th round of the Business Environment and Enterprise Performance Survey from 2012 to 2014 analyzing 4715 interviews with managers of organizations from twelve Central and Eastern European countries. Our results reveal striking differences in the present perception of corruption for organizations founded immediately before and immediately after these institutional transitions. The study's results contribute to the research on imprinting theory regarding the relationship between organizations and institutional conditions that constitutes a lasting effect on organizational structures. Thus, applying an institutional perspective that considers less stable periods for organizations yields a promising avenue in research on organizational behavior.

The recent surge of interest in explainability in artificial intelligence (XAI) is propelled by not only technological advancements in machine learning but also by regulatory initiatives to foster transparency in algorithmic decision making. In this article, we revise the current concept of explainability and identify three limitations: passive explainee, narrow view on the social process, and undifferentiated assessment of explainee’s understanding. In order to overcome these limitations, we present explanation as a social practice in which explainer and explainee co-construct understanding on the microlevel. We view the co-construction on a microlevel as embedded into a macrolevel, yielding expectations concerning, e.g., social roles or partner models: typically, the role of the explainer is to provide an explanation and to adapt it to the current level of explainee’s understanding; the explainee, in turn, is expected to provide cues that direct the explainer. Building on explanations being a social practice, we present a conceptual framework that aims to guide future research in XAI. The framework relies on the key concepts of monitoring and scaffolding to capture the development of interaction. We relate our conceptual framework and our new perspective on explaining to transparency and autonomy as objectives considered for XAI.

<jats:p>We experimentally compare the consequences for group cooperation of two decision mechanisms involving the extension of group membership. We analyze an exogenous decision (random draw) and an endogenous decision (made by a particular group member) mechanism to extend a temporary agent’s group membership. Our results reveal that the prospect of group membership extension affects not only the temporary but also the permanent group members’ contributions with an endogenous mechanism.</jats:p>

This paper explores Finnish, German and Swedish older adults’ perceptions of a future welfare service with increased use of welfare technologies, specifically care robots. The issues are the rapid digitalization and development of health and welfare technology, which presently is mainly technology driven (not need or user driven), and the demographic challenge. The aim of the study was to explore older adults’ perception of the future use of welfare technology or care robots. A qualitative approach with focus group discussions was employed, followed by thematic analysis. The results are presented in four overall themes: the impact on daily life for older adults and professional caregivers, codes of practice and terms of use, dissemination of information and knowledge, and conditions for successful implementation. There were significant differences in the informants’ attitudes toward and knowledge about care robots. However, the informants’ attitudes appeared to change during the focus groups and in general, became more positive. Authentic needs, which care robots could support, refer to independence, safety and security, and the ability to manage or ease daily life or working life. The results suggest that older adults, after receiving relevant information, were open to the idea of being supported by care robots in their daily lives.

We analysed the self-representation of twelve watchmaking firms located in a cluster in East Germany to understand how they apply rhetorical history to craft their identity. The findings show that there are common elements of rhetorical history that help organizations craft their identity, but there are also differences based on each firm’s historical background. While some firms specifically relate their identity to their own history, others mainly employ cluster-level history, while still others may even self-construct fictional historical roots. By discussing these findings, we contribute to a better understanding of how an organization’s identity is crafted and how history is utilized in such identity creation.

Grund, C., & Thommes, K. (2015). Disentangling the Role of Contract Types and Sector Disparities for Public Service Motivation.

The intention of "doing good for society" is regarded to be a crucial motivator for employees in the public sector in order for them to perform well. Recent research in the public sector literature calls for a deeper understanding of how this specific public service motivation (PSM) is shaped. In our paper, we analyze how different degrees of inclusion in the public sector impact PSM. We also investigate how prospects of employment relations (fixed-term versus permanent contracts), temporal differences (part-time versus full-time employment), and actual jobs (core versus subsidiary jobs) moderate PSM in public service. Our findings show that aspects of PSM are affected by these employment characteristics in various ways, suggesting that the factors influencing PSM are multifaceted and that actual employment conditions have to be taken into consideration when assessing PSM.

In organizations, some team members are assigned to a team for a predefined short period of time, e.g., as they have a temporary contract, while others are permanent members of the same team. In a laboratory experiment we analyze the cooperation levels resulting from diverse teams, where some team members remain with a team and others are switching teams. Our results reveal that teams consisting partly of members with temporary membership display a lower productivity compared to teams of permanent team members only. First, temporary team members cooperate less than permanent team members. Second, individual effort decisions increase with the number of team mates who are of the same type. This second effect holds for both temps and permanents. We argue that social identity is affected by team composition and the individuals' role in a team.
